In our latest M3 Pulse survey, over 5,000 physicians worldwide share their insights on the most important factors in building a strong workforce and retaining staff in the face of a shortage of physicians. Here’s what they believe needs to be done to address the healthcare workforce crisis in 2024 and beyond.
The healthcare workforce crisis has developed over a long period of time due to a confluence of long-term systemic challenges, demographic shifts, and evolving industry dynamics, rather than simply as an aftereffect of the COVID-19 pandemic. The upcoming shortage of physicians was flagged in the early 2000s by several industry experts, warning we would not meet future healthcare needs if not strategically dealt with immediately.*
How did the healthcare workforce crisis develop?
Today, the ageing population in the United States, Europe, and other countries have significantly increased the demand for healthcare services. As people live longer, the incidence of chronic diseases and the need for ongoing medical care rise. Thus, requiring more healthcare workers to manage this growing patient population.
At the same time, a considerable portion of the healthcare workforce, especially physicians, is also aging and approaching retirement, exacerbating the shortfall as experienced practitioners leave the workforce without enough new professionals to replace them. For example, in 2022, 13 out of 44 European countries, at least 40% of doctors are aged 55 or older, which points to significant upcoming workforce shortages.*
Educational and training bottlenecks have also played a critical role. Despite the rising demand for healthcare services, there has been a lack of sufficient capacity to educate and train new healthcare professionals. This is partly due to shortages of qualified faculty and clinical training sites, which have led to nursing schools and other educational institutions turning away thousands of qualified applicants. This issue is compounded by the high cost and rigorous nature of healthcare education, which deters many potential candidates.
On top of these challenges, retaining medical staff is becoming increasingly more difficult due to workplace conditions which have deteriorated over the past decade, with increasing burnout among healthcare professionals. Long hours, high stress, insufficient compensation, and the administrative burdens associated with modern healthcare practice have made the field less attractive. Many healthcare workers report feeling undervalued and overworked, which has led to high turnover rates and has discouraged new entrants into the profession.

These factors collectively have created a shortage of physicians, leading to the current healthcare workforce crisis. These issues not only affect healthcare workers but also the quality of care that patients receive.
Efforts to address this issue will require comprehensive workforce strategies. It is crucial the healthcare community comes together for a unified response, as there is an urgent need to rethink our healthcare systems to better support those at the forefront of patient care and to build a robust, sustainable future for the health sector.

Other responses from the survey, indicate physicians need for greater autonomy with reduced political interference and administrative burdens. They advocate for the elimination of unnecessary managerial oversight, excessive documentation, and bureaucratic tasks that detract from patient care. Simplifying these processes and empowering physicians to focus more on patient interactions can lead to more effective care and a more satisfying work environment.
